No one really tells you this about becoming a leader.
You spend years building your identity as a lawyer: developing your expertise, your thinking, and your way of working.
Then you step into leadership… and everything shifts.

That’s why so many new leaders feel uncertain at first.
It’s not a capability issue. It’s an identity shift.

I used to make this mistake all the time as a coach…
I thought I had to have all the answers.�Never stumble.�Always say the “right” thing.

Most teams say they value accountability. Very few actually practice it.

High-performing legal teams don’t leave it to chance.They set clear, shared expectations. They decide who they want to be and then they hold each other to it.

I’ve had the privilege of working with some truly extraordinary legal teams across the country lately, different specialties, different personalities, different pressures. But they all have this in common:

They don’t just talk about culture. They build it. Deliberately.

They get specific about what respect actually looks like. Not in theory but in behaviour. They’re clear on what builds trust and what quietly erodes it. They don’t avoid the hard conversations, they step into them, early.

And they don’t leave accountability sitting with the leader. It’s shared. Expected.
Lived in the day-to-day.

The best teams regularly sit down and ask:

– What do we expect from each other, really?
– What does “great” actually look like here?
– What are we no longer willing to tolerate?

And they answer these questions clearly and honestly.

Because culture isn’t built in big town hall meetings. It’s built in small behaviours: repeated, reinforced, and protected.

Here’s the shift:

Clarity is what makes accountability possible. Without it, you’re not leading a high-performing team, you’re managing assumptions.

What got you here is not going to get you there.
And nowhere is this truer than when you step into a senior leadership role in a law firm. ( I remember!)

Law firms are exceptional at rewarding technical excellence. You mastered the law. You delivered for clients. You billed the hours. And it worked, you moved up.

But here’s what nobody tells you when you get there:

The game just changed.

Suddenly you’re not just responsible for your own work, you’re responsible for others. For culture. For business development. For decisions that affect the whole team.

Yes, bring your experience with you: the lessons, the hard-won wins, the instincts you’ve built. But don’t make the mistake of thinking the same thinking and the same skills that earned you this seat will keep you in it.

New level. New expectations. New accountability.

The lawyers who thrive at this transition are the ones who ask:

1. What does leadership actually require of me now?
2. What do I need to unlearn?
3. Where does my thinking need to evolve beyond the technical?
4. What skills do I need to develop, not just as a lawyer, but as a leader?
